Why the Best Marketing Leaders Don't Always Start in Marketing

As South Africa celebrates Women's Month and recognises the women shaping the country's future, Penquin’s Managing Director, Mandy Davis, hopes her own career journey sends an important message to the next generation: your starting point doesn't determine where you'll end up.
Unlike many agency leaders, Davis didn't begin her career in marketing or advertising. She started in retail before making the decision to transition into finance. That move saw her begin again as a receptionist, working her way through roles including creditors and debtors clerk, accounts supervisor, accountant, finance manager, finance and operations director, chief operations officer, business owner and, ultimately, Managing Director of one of South Africa's leading independent brand and communication agencies.
Her journey, she says, wasn't built on a carefully mapped-out career plan, but on a willingness to keep learning, embrace change and say yes to opportunities.
Career lessons
"My career has never followed a straight line, and I think that's one of the greatest lessons I've learned," says Davis. "Too often, we think success comes from following the perfect plan, but in reality it's built one opportunity at a time. Every role I held, no matter how small it seemed at the time, taught me something that prepared me for the next chapter."
As Managing Director of Penquin, Davis believes her unconventional route into leadership has become one of her greatest strengths. "I entered advertising through finance, not through a traditional marketing or creative role," she explains. "That experience taught me that great ideas and commercial success should never exist separately. Today, I lead with both creativity and business in mind because sustainable agencies need both."
For Davis, Women's Month is also an opportunity to encourage more women to back themselves, even when they don't feel completely ready. "One of the biggest barriers many women face is believing they have to tick every box before putting themselves forward," she says. "The truth is that confidence often comes after you've accepted the opportunity, not before. Some of the biggest moments in my career happened because I was willing to grow into a role rather than wait until I felt perfectly prepared."
She also encourages young professionals to look beyond their immediate job descriptions and understand how an entire business operates. "Don't limit yourself to becoming an expert in one function," says Davis. "Learn about finance, operations, strategy, people and clients. The broader your understanding of the business, the more valuable you'll become as a leader. Some of the most important lessons in my career came from stepping outside my comfort zone."
Growth and reinvention
Looking back, Davis says every career detour has added another layer to her leadership. "Reinvention isn't failure, it's growth," she says. "I've changed industries, started over, built a business and returned to corporate leadership. Every one of those experiences made me a better leader. Don't confuse your starting point with your potential."
This Women's Month, Davis hopes more women will see that leadership doesn't require a perfect career path, but curiosity, resilience and the courage to keep moving forward.
"As women, we sometimes place enormous pressure on ourselves to have all the answers," she says. "My advice is simple: keep learning, stay curious and don't be afraid to take opportunities that feel bigger than you. You don't need a perfect roadmap to build an extraordinary career."
As she reflects on Women's Month, Davis says she hopes more young women will feel empowered to embrace opportunities, even when the path ahead isn't perfectly mapped out.
"Do not wait for someone to hand you a development plan," she says. "Invest in yourself, stay curious and keep building the skills that will take you to the next level. Growth usually happens before confidence arrives."
Looking back, Davis believes her greatest strength has been refusing to let a job title define her potential. "I didn't climb a neat career ladder," she says. "I built a toolkit. Every role, no matter how small it looked at the time, taught me something I still use today. Your career doesn't have to follow a straight line to lead somewhere extraordinary."
